    論 文 摘 要

    本論文的主要目的在於瞭解「女性警察」在以男性為主的職場中所面臨的諸種情境。透過質化研究,本研究深度訪談了十三位女性警察,期望從女性自己的立場、角度、經驗, 探討其在警界中因「性別」關係所造成的影響。同時也希望能激發女性警察跨越性別不平等的規範與鴻溝。

    藉由各章議題的探討及資料呈現,本研究發現女性警察仍然逃脫不了組織與家庭之間雙重角色的期待,同時也驗證以下六點結果:

    一、受到傳統性別的障礙多於工作上的表現,直接影響長官的刻板印象,使自己處於不利地位。另一方面因自我角色的侷限,無形中也影響工作上的自我突破。

    二、男性的關照或多或少出於保護組織中少數女性的關係,一旦利益衝突,他們會將「關照」轉換「歧視」。

    三、明顯的分工差異,突顯警察仍有其陽剛的一面,並非組織裡有女性就代表其一定可授予男性相同的工作內容。

    四、玻璃天花板的形成不在制度或政策本身,而是整體組織制度的運作機制有瑕疵。目前情況雖不若以前嚴重,但屬重要警職如:所長、外勤組長、隊長、分局長等職務,女警所佔比率仍微乎其微。

    五、即使大多數的女警均分佈於內勤,但並未因其工作單純無危險性而減低其工作壓力。相對的,因其女性身分的關係,而更需付出比男警更多的心力在工作上。

    六、工作與家庭仍然是她們必須努力求取的平衡點,蠟燭兩頭燒的困境,使她們發展出多重認同,並尋求組織與家庭系統方面的支持。

    The purpose of this paper intends to understand all kinds of problems faced by policewomen in a male-centered vocational environment in Taiwan. With a qualitative research method, the study interviewed thirteen policewomen. From their working experiences and their points of view, the paper not only tries to reveal the reality in the police world caused by the gender relationship but also to motivate policewomen across the conventional boundary of gender inequality.

    Through topics and data discussed in the paper, the study concludes that policewomen cannot escape a double-role expectation from their working institutions and their families. It also demonstrates six points as follows:

    1) On the one hand, the conventional barriers rather than working performance, for a policewoman, would directly affect her stereotype to a supervisor and make her in a harmful situation. On the other hand, the limitation of being a female cop also invisibly affects her working breakthrough.

    2) To male cops, taking care of female cops is rather an idea of protecting female minority in their organizations. However, as soon as facing vested conflicts, male cops would transfer the protection into discrimination.

    3) The obvious differences of division of labor expose a masculine reality of police works. It is not truth that an office with female cops means that they can take the same works like male cops.

    4) The formation of glass ceiling is not because of a system or a policy, but of the problems of the whole organizational operation system. Even the situation has been improved now, It is a few policewomen hold main administrative jobs such as the chief of the local police station ,section chief, captain, the chief of the police station precinct.

    5) Even most policewomen take desk works; it is truth that the trouble-free working content does not reduce their working pressures. On the contrary, being female cops makes them to pay more in their works.

    6) Female cops need to make a balance between their jobs and families. As a candle burning on both sides, they develop multiple identities and look for the support from their working organizations and their families.
